From Level 3 to Deputy Manager: What Actually Changes

Many Level 3 practitioners reach a point where they are ready for more responsibility, but are not entirely sure what the next step really involves, or whether they're ready for it.
It i a fair question. The jump from practitioner to Deputy or Manager is bigger than a job title change.
Here's what genuinely shifts.
What Changes Day to Day
- Less hands-on key-person time, more oversight across rooms
- Responsibility for rotas, ratios and the induction of new staff
- Becoming the first point of contact for parents on escalated concerns
- Supporting the manager with Ofsted readiness, audits and policy in practice
The work becomes less about the moment in front of you, and more about the structure that holds every moment together.
What Nurseries Are Really Looking For
Not just qualification level. Settings recruiting for Deputy and Manager roles are looking for:
- Evidence of leading by example, not just following good practice
- Confidence having difficult conversations, with staff and with parents
- An understanding of EYFS at a strategic level, not only a practice one
- The ability to stay calm when ratios or staffing are under pressure
A strong CV gets you the interview. These are what get you the offer.
How to Position Yourself for the Move
Ask your current manager for delegated responsibility before you start applying elsewhere — covering a rota, leading an induction, running a learning walk. Real examples carry far more weight than a list of duties you'd like to take on.
Be ready to talk specifically about a time you managed a difficult situation, not hypothetically. Interviewers can tell the difference.
Be honest about what you don't yet know. Self-awareness is consistently valued over bravado.
Conclusion
Stepping into leadership in Early Years is a genuine career shift, not a reward for time served. The practitioners who make the move successfully are the ones who understand what's actually being asked of them.
At Key Persons Recruitment, we specialise in placing Level 3+ practitioners, Room Leaders, Deputies and Managers into London nurseries that take leadership development seriously.
If you're ready for the next step, we'd love to hear from you.
Leadership in Early Years isn't a title. It's a different way of showing up.
